Abstract

Introduction: The work environment in educational institutions is a determining factor for teachers' professional well-being and the quality of their teaching practice. Within this framework, the present study aimed to design an institutional intervention strategy focused on strengthening the work climate and its relationship to teaching practice at the Puerto Morona School of Education. The research was conducted using a mixed-methods approach, with a descriptive scope and sequential design, allowing for the integration of an institutional diagnosis with the formulation and validation of an improvement proposal. The population consisted of 3 teachers, 80 students, and 20 parents, to whom the following data collection instruments were applied: a teacher performance observation form, interviews, questionnaires, surveys, and document review, all validated through expert judgment. The diagnostic results revealed significant weaknesses in pedagogical planning, the use of methodological strategies, classroom management, institutional communication, conflict resolution, and pedagogical support, as well as limited alignment between institutional documents and educational practice. Based on these findings, an institutional intervention strategy was designed, structured around strategic axes and operational actions, aimed at strengthening the work environment, teaching practices, school coexistence, and the school-family relationship. Validation of the proposal, carried out through expert judgment and social assessment by students and parents, demonstrated high levels of relevance, internal coherence, feasibility, and contextual acceptance. It is concluded that strengthening the work environment is a strategic axis for improving teaching practices and educational quality, and that contextualized and participatory institutional interventions represent an effective way to promote sustainable improvements in similar school contexts.
